Onboarding software: a practical buyer guide for US teams
Offer signed to fully productive, without the paper chase. Here is what to look for, what to ask, and what to avoid, written for HR leaders from startup to enterprise.
What onboarding software does
Onboarding software takes a new hire from signed offer to fully productive employee. It collects paperwork like tax forms and Form I-9, assigns tasks to IT, managers, and buddies, and gives the new hire a clear plan for their first days and weeks.
First impressions are expensive to fix. A new hire who spends day one without a laptop and day two filling out paper forms starts wondering if they made the right call.
Signs you are ready for it
- New hires get paperwork by email and return it in random formats.
- IT learns about a new hire the morning they start.
- Form I-9 deadlines are tracked from memory.
- Managers do not know what the new person should do in week one.
- Early turnover is higher than you would like.
Must-have features
Preboarding portal
Paperwork, welcome content, and first-day details before the start date.
Task automation
Tasks routed to IT, facilities, payroll, and managers based on role and location.
Form I-9 and tax forms
Electronic Section 1 and Section 2 with deadline reminders, plus W-4 and state forms.
Role-based plans
30, 60, and 90 day goals and training by job.
Equipment and access tracking
Laptop, badge, and system access requests with status.
New hire feedback
Short check-ins to catch problems early.
US compliance to keep in mind
Form I-9 must be completed for every new hire. Section 1 is due by the first day of work, and Section 2 within three business days of the start date. Employers enrolled in E-Verify in good standing may use a remote document examination procedure. You also need federal Form W-4 and any state withholding forms, and many states require you to report new hires to a state directory within a set number of days.
How pricing usually works
Often included in an HRIS or sold as a module per employee per month. Standalone tools may price by new hire volume.
AI features worth asking about
AI helps build role-specific onboarding plans and answers new hire questions from your handbook. It works best when the handbook is current, so treat it as a reason to clean that up.
Questions to ask in every demo
- Show me a new hire's experience on a phone from offer to day one.
- How do you handle Form I-9 for remote employees?
- Can tasks change based on location, department, and job level?
- How does onboarding data flow into payroll and benefits?
Red flags during evaluation
- I-9 handled with a generic PDF upload.
- No way to assign tasks to people outside HR.
- New hire data has to be re-entered in the HRIS.
